A Boston Consulting Group report predicts that the global eco-skills deficit could leave seven million jobs unfilled by 2030.

Initiatives and considerations around sustainability are here to stay and as companies deepen their commitment to sustainability, they will need both strong talent acquisition roadmaps, internal coaching and ESG skill development programs across the organization.

With sustainability training in place, organizations will be able to move some of the reporting responsibilities to different functions, which will reduce the cost of sustainability reporting and further embed a sustainability focused corporate culture. Shifting reporting responsibilities to the finance or compliance function enables the sustainability team to concentrate on strategic initiatives. This shift is particularly important – as per the IBM study, “Beyond checking the box – how to create business value with embedded sustainability,” companies spend 43% more on sustainability reporting than on sustainability innovation – with only 31% of executives say they extensively use sustainability data and insights to enhance operations, while just 14% apply them to drive innovation initiatives.

With more training come more devolvement – with cost saving benefits and more sustainability buy-in.

Although the CSO role can be tailored to fit each company’s unique needs, there are key shared competencies to look for in an effective CSO.

Collaboration and Motivation: A CSO must position sustainability as an inspiring and diverse topic, engaging both clients and employees in the transformation journey. Internally, they must be able to unite leaders and employees around a shared goal, using clear and influential messaging to drive meaningful workplace engagement.

Tactical Skills: A successful CSO balances critical thinking with a broad strategic vision, leveraging data to monitor performance while crafting a narrative that engages both internal stakeholders and the external audience.

Championing the Brand and Purpose: As a corporate advocate, the CSO plays a key role in enhancing the organization’s reputation and reinforcing its mission. Externally, they must build credibility with investors, customers, and the general public by demonstrating the company’s commitment to sustainability and its progress in implementing meaningful initiatives.

Critical Thinking: Addressing complex ESG challenges demands experience in analytical analysis and troubleshooting. Eco responsibility is often framed by the expectation of ambitious goals despite limited resources and support. Finding innovative and practical solutions is essential for driving meaningful progress.

These skills can be drawn from a range of different backgrounds, whilst ESG technical knowledge is highly beneficial, these leadership skills can determine whether sustainability remains peripheral or becomes central to a company’s business strategy. We are seeing c. 20% of sustainability leaders coming from an existing ESG background, with the remainder coming (mainly) from Public Relations, Corporate Strategy, and Government Affairs and then (smaller numbers) coming from Advisory Services, Executive Leadership, and Business Operations, Human Resources, Technology Management, and Commercial Strategy.
